For years, organisations have treated execution as the natural sequel to strategy. Set the ambition, communicate the roadmap, train the workforce and measure outcomes. But what happens when a well-crafted strategy still struggles to deliver?
According to Nitin P Khanna, Founder and CEO of <a href="https://founthead.com/" target="_blank" rel="nofollow noopener">FountHead</a>, the missing link may not be execution at all. It may be enterprise capability .
In a recent paper on <a href="https://founthead.com/enterprise-capability-strategy-execution/" target="_blank" rel="nofollow noopener">FountHead&rsquo;s Enterprise Capability Model</a>, Khanna argues that organisations often underestimate the capabilities required to translate strategy into sustained business performance. His framework places Strategy &rarr; Capability &rarr; Execution &rarr; Results at the centre of the enterprise transformation conversation.
The distinction has implications well beyond the traditional Learning &amp; Development function.
Consider a bank pursuing a digital-first strategy. Training employees on a new platform may not improve adoption if legacy processes remain cumbersome. A retailer investing in customer experience may conduct service workshops, but see little change if store-level incentives reward speed over engagement. A manufacturing company introducing automation may train operators on new technology, but struggle if workflows, managerial practices and shop-floor culture remain unchanged.
The lesson, Khanna argues, is that capability is not synonymous with training .
It is an organisational ecosystem comprising competent people, aligned processes, systems and technology, and a culture that supports the desired behaviour.
That proposition reflects the evolution of FountHead itself.
Founded by Khanna in 2004, the organisation began in the learning space and subsequently expanded into film-based learning, digital learning, leadership development, frontline capability, sales effectiveness and organisational transformation. Khanna, an IIT (ISM) Dhanbad alumnus who began his career in the mining sector, has spent more than two decades examining how organisations translate knowledge into behaviour and, ultimately, business outcomes.
The capability question becomes particularly relevant in industries where large, distributed workforces sit at the centre of business performance.
In BFSI, frontline employees determine customer acquisition and service quality. In retail and hospitality, customer experience is shaped at the last mile. In manufacturing and mining, safety and operational excellence depend on behaviours on the shop floor. In pharmaceuticals and healthcare, compliance and adoption can determine whether processes work as intended. In technology and GCCs, meanwhile, the challenge is increasingly about building skills fast enough to keep pace with AI and rapidly changing technology.
Across these sectors, the same problem can surface: the organisation wants a new outcome without having built the organisational capability required to produce it.
This is where Khanna believes the role of L&amp;D itself needs to evolve.
Instead of beginning with the question, &ldquo;What training do employees need?&rdquo; , organisations should begin with, &ldquo;What capability must we build to achieve the business outcome?&rdquo;
That shift moves capability building from the training calendar to the boardroom.
It also makes the conversation more relevant at a time when companies are simultaneously navigating AI adoption, digital transformation, changing customer expectations, productivity pressures and increasingly complex workforce structures.
For Khanna, the future of organisational learning may therefore not be measured by how many people completed a programme, but by what the enterprise became capable of doing afterwards.
Strategy may set the direction. But without capability, execution has little to work with.
